The Royal Society has been taking this a step further, with the assistance of CRAC, for its early-career fellowship schemes, comparing those profiles with the diversity of those who are eligible to apply. This gives a fuller picture of their award-making, with the potential to shine a light on groups of researchers who potentially could but do not apply for their schemes. Such insights are obtained to inform the ongoing development of the Royal Society’s grant-making and other activities to broaden the participation of talented individuals of diverse backgrounds.

The Society has now published two reports produced for it by CRAC. The first attempted to establish the diversity profile of researchers in the UK eligible to apply for Royal Society early-career fellowships (updating previous work five years ago, but becoming increasingly difficult to do), which was then used to benchmark the diversity of applications to the schemes (results of which are in the second report). Overall, the exercise shows further progress being made but that applicants continue not to be fully representative of the profile of eligible applicants in the UK in certain respects, but with the schemes showing different variances. We feel the Society should be commended for attempting such benchmarking and being open in publishing the results and hope other funders will consider something similar.

Gabriel Silberman - My reflections as a former CRAC Trustee

Gabriel Silberman, former Trustee of the Board of The Careers Research and Advisory Centre from 2019 - 2025 shares his experiences working with CRAC.

Describe your experience leading up to joining CRAC as a Trustee.

I arrived in Barcelona, Spain, towards the end of 2017, to begin the leadership of the Barcelona Institute of Science and Technology, BIST, a multidisciplinary scientific alliance of seven Catalan research centres pursuing cutting edge research in genomics, bioengineering, biomedicine, chemistry, nanotechnology, photonics, and high-energy physics. My arrival coincided with high uncertainty due to the negotiations to effect Britain's exit from the European Union. These circumstances created a climate of concern among European research institutions, particularly regarding the continued availability of research funding from provincial, national, and European sources.

As a young organisation, BIST’s priorities included the creation of multi-disciplinary, multi-centre research programmes, fostering the creation of a community among research personnel, graduate students, and support staff across all its member institutions. A strong focus was put on enhancing the support for professional development through courses and hands-on activities covering all major transition points in a research career, joining a graduate research programme, pursuing a PhD thesis, a postdoc position, a tenure-track appointment and promotions therein.

Why did you want to undertake the Trustee role at CRAC?

BIST was already engaged in the Vitae programme, run by The Careers Research and Advisory Centre (CRAC). Vitae had been working with several Spanish entities and had experience working with the local community. Soon after my arrival I had the opportunity to participate in one of the Vitae-provided courses, for beginning PhD candidates, tailored to BIST specific needs. I compared the tools they were given to my own experience when pursuing my PhD and I saw the progress made in the training of doctoral candidates. I also learned about the depth of expertise, tools and offerings which CRAC possessed in all aspects of researcher development, motivating me to put forward my name when the call went out for new Trustees for the charity.

How did CRAC’s knowledge and resources help during the pandemic?

The resources from CRAC proved extremely useful to provide support for researchers during the pandemic, as research institutions shut down operations and disrupted the normal course of studies. We witnessed how health concerns, both personal and for family, friends, and colleagues, piled on top of the usual stress present in high achieving cultures, such as those present in performance-oriented research organisations. Furthermore, the BIST community had an international component of over 40%, meaning many of its members were away from their family core, during a period when travel was extremely restricted. A relentless focus on support for mental health was essential to sustain the internal community during this difficult period, made easier by having access to knowledge and materials provided by CRAC.

My time as a Trustee at CRAC enabled me to influence support for researchers, particularly in science and to share CRAC’s expertise with BIST and other research institutions.

David Bogle – My reflections as a former CRAC trustee

David Bogle, former Trustee of CRAC from 2019-2025, shares his reflections and insights on the research sector after finishing his role as a Board member.

Why did you want to undertake a Trustee role at CRAC?
It has been a pleasure and a privilege to serve on the CRAC Board as a trustee. The mission of supporting researcher career development is as vital as ever as career journeys are more varied and changeable than they used to be for all but especially for young people. Because of the growth in numbers of researchers and the direct link to prosperity and solving social problems based on sound research, it is recognised that we need well trained and outward looking researchers.

I have witnessed this in my own experience over the last twenty years (as Pro-Vice-Provost of the Doctoral School and Early Career Researchers at UCL). Given my role at UCL overseeing early career researchers, I have been previously involved with CRAC and Vitae, and therefore I was keen to join the Board to help shape the national picture. My previous involvement included being chair of the 2018 review of the Concordat supported by Vitae, but even as a PhD student I went on a CRAC course in the early 1980s. I also wanted to encourage support for career development within Engineering and beyond as it needs greater research and support.

What are your insights on international researcher development?
Governments are recognising that researchers are key to driving innovation in our societies. I have seen much improvement around the UK in supporting the work of researchers and researcher developers, with important contributions made by the CRAC/Vitae team and the researcher community. CRAC/Vitae is based in the UK but has an influence in many other countries helping to spread good practice.

As chair of the League of European Research Intensive Universities (LERU) Doctoral Studies Policy Group I have a breadth of experience with researcher development around the world, particularly in European countries. While the UK originally led the way I now see most Western European countries strongly developing their researcher development programmes and support. Research is a global endeavour intertwined with international mobility, so having well trained researchers helps us all. Anyone who has been to the Vitae International Researcher Development Conference will know that the researcher development community is very committed and supportive which has been a pleasure to see.

Is there an area in the research sector that you think needs more attention?
There is still work to do to ensure consistency across doctoral programmes. In my view there is a particular need to reform the postdoc experience, as many postdocs do not get sufficient independence in their role and their range of skills (beyond what they may have learned as a doctoral researcher) may be limited, holding them back from driving innovation in society. In the UK we have the Concordat for the Career Development of Researchers with many institutions as signatories but there are still many concerns, as anyone listening to the postdocs will know. Our community, supported by CRAC/Vitae, needs to keep up the drive to improve the postdoc experience both here in the UK and abroad so that we develop researchers ready to drive innovation and to ensure that we attract talented and committed people to be early career researchers. This has been a focus of Board discussions in developing the strategy for CRAC/Vitae. The recently launched Vitae Researcher Development Framework 2025 is another specifically designed tool to enhance researchers’ skillsets.

What do you see as CRAC’s strategic value and place?
Beyond researcher development, where CRAC will continue to play a key role, the wider focus of career development for all is also coming back into focus. Career tracks are more diverse than ever and this causes uncertainty and often disquiet among young people. It means potentially more varied and fulfilling lives but it does need better preparation for navigating the changes. I have seen some great research from CRAC, for example, the report for The Royal Academy of Engineering on the Evaluation of the Engineering Leaders Scholarship Scheme, as well as the draft I have seen of the more recent report commissioned by The Royal Society ‘Career challenges and intergenerational fairness’ which looks at scientists facing challenges at different career stages. There is much more that could be done, on career development more generally, particularly in my own field of Engineering.

The Board role at CRAC has been very stimulating and I encourage anyone with a strong interest in career development, a keenness to think strategically and a desire to get experience of being a charity trustee to put themselves forward.

Professor Jeremy Sanders CBE FRS

In his career, Jeremy has served as a Professor of Chemistry at the University of Cambridge, including as Head of Chemistry and as a Pro-Vice-Chancellor. As a Pro-Vice-Chancellor, his work involved creating the Postdoctoral Academy, amongst other projects such as the design and building of Eddington, a new Cambridge district for university staff, students and the wider population.

His other roles have included serving on the Council of Imperial College, the Board of Trustees of the Royal Society of Chemistry (RSC), and as Chair of the Diversity and Inclusion Committee of the Royal Society where he oversaw the Career Development Fellowships to support researchers from Black or Mixed heritage backgrounds. He has also served as Chair of the charity for the community centre in Eddington.

Jeremy commented: ‘Having championed Equality, Diversity and Inclusion throughout my career, I have a strong interest in careers in research, academic leadership and management professional development.’

Chair of the Board of Trustees, Professor David Oswell, commented: ‘The appointments of Shewly, Alexander and Jeremy to the CRAC Board of Trustees bring a depth and range of experience and expertise that will support the future strategic direction of CRAC and its programme for researchers through Vitae. I look forward to working with each of them and collectively as we transition into the new CRAC-Vitae strategy for 2025-30.’

CEO of CRAC, Clare Viney, commented: ‘These new appointments will help enhance diversity of thought, building on existing professional knowledge, skills and experience within research culture and environment, specifically, HE leadership, funder perspectives and expertise in talent management globally.’

Career Tracking of British Academy funded early-career researchers

CRAC- Vitae has published the Career Tracking of British Academy Funded Early-Career Researchers report, after having been commissioned by the British Academy to design a Research Career Tracker.
Read the full report which examines the career paths of awardees of two British Academy research fellowship schemes and the impact of the awards on their careers, research and broader contributions to society.

CRAC was set up by Adrian and Professor Tony Watts in 1964 to improve the quality of careers work and career support in universities, and subsequently in schools and other education settings, and to act as a link between the worlds of education and work. Over the following years CRAC led on a wide-ranging set of innovations which connected students and employers, enhancing careers information and careers learning. Almost 60 years later, the legacy of CRAC continues through the provision of research, intelligence and innovation services for all those who support career development, as we work in partnership with government agencies, education organisations and providers and employers and professional bodies.

Adrian kept in contact with CRAC until the end of his life, following its direction, evolution and achievements with keen interest. CRAC is testament to his life’s work and passion. Our thoughts are with his family at this time.

“Supporting local students and graduates” explores how individuals’ careers are influenced by where they live, study and work and the differing opportunities available as a result of these factors. The outcomes relating to those who participated in the OfS programme include:

Confidence in their potential ability to get the type of employment that they would want;

Employability skills and, in some cases, technical skills;

A sense of ‘belonging’ to the university community, local community and/or to an
employment sector;

Interest in remaining in the local area after graduation;

Clarity of career intention and aspiration;

Understanding of the local labour market, the needs of local employers and the relevance of their skills and experience to local employment.

In partnership with the All-Party Parliamentary Group (APPG) for Skills, Careers & Employment, the session bought together key stakeholders from the career guidance system, including Policy Connect, to explore the evidence base on the benefits of career guidance and to learn more about the CDPG’s “Career Guidance Guarantee”.

The Career Development Policy Group (CDPG) was established in 2018 to create a coherent voice to articulate and promote the importance of the benefits of professional career guidance and to embed enhanced career guidance across the education and employment systems. The Career Guidance Guarantee was subsequently launched in 2021 to suggest ways in which to improve the current system. Difficulties faced with the current system focus on funding, inconsistency, unequal national access, low public awareness along with recruitment and retention issues.

It was highlighted during the session that investing in career guidance in England could have a significant return on investment, with evidence suggesting that youth guidance yields £2.50 for every pound spent, while guidance for unemployed adults yields £3.20. Additionally, implementing a guarantee could increase salaries by 5% for at least 1% of the population, generating increased tax revenue to cover the costs.

The Career Guidance Guarantee calls for six actions that could transform the provision of career guidance in England:

Publish a careers strategy – leading to a clearer and more coherent system that guarantees all-age access to career guidance

Finish the Gatsby Revolution

Challenge youth unemployment

Develop graduates’ careers

Support lifelong career development

Ensure quality and professionalism

To support the Career Guidance Guarantee, the CDPG shared an ‘Investing in Career’s’ report during the roundtable session that included a costed plan to address the suggested improvements. It suggests an additional spend of £315m on youth careers services and an additional £235m for careers services for adults. This equates to an average additional spend of £47 per person on career guidance for young people and an additional £6 per working age adult.

With evidence that good career guidance can ultimately support efficient functioning of the labour market, skills alignment and enhanced economic and social benefits, CRAC on behalf of the CDPG looks forward to the prospect of future collaboration to implement the Career Guidance Guarantee and potential resulting policy changes.

Clare Viney CEO, CRAC, who presented the Career Guidance Guarantee quoted:

“We must change the narrative from seeing career guidance as a cost rather than an investment”.

The roundtables that CRAC contributed to, were held during the spring of 2022 and attended by key stakeholders of over 40 organisations to progress the Career Guidance Guarantee (CGG) – helping enhance career guidance across the UK education and employment systems.

Key concerns highlighted in the report include:

    -The lack of strategy, vision and operational coherence in the current system

    -Patchiness of delivery across different localities, sectors and age groups

    -Inadequate funding

    -A depleted and demoralised careers profession

Challenges and issues discussed on the agenda included issues for young people; issues for Higher Education; issues for adults; publishing a national careers strategy; finishing the Gatsby revolution; challenging youth unemployment; developing graduates’ careers; supporting lifelong career development and ensuring quality and professionalism.

Following the roundtable discussions, an updated version of the Career Guidance Guarantee (CCG) has also been developed, calling for greater coherence in the current system.

Vitae’s role will be to provide expert input to development of the training and development programme, building on its deep understanding of the skills that researchers need to progress, and also to evaluation of the project. Dr Robin Mellors-Bourne, Director of Research and Intelligence, CRAC/Vitae commented:

“We welcome this much needed investment and opportunity to help improve the progression of Black postgraduate researchers in particular, who are the group currently least likely to participate or progress in research.
